Antony, virtue ethicists don't care just about intentions, we care also about anticipated consequences. But intentions are primary because that's what we can control. Outcomes are often influenced by factors outside our control.

As for why volunteering in order to beef up one's resume is not virtuous it is because it's at bottom a selfish action, while virtue is other-directed.
